Abstract

Samenvatting

Veranderingen op de werkplek kunnen leiden tot kwalitatieve baanonzekerheid, ofwel de bezorgdheid bij werknemers dat gewaardeerde baankenmerken verloren gaan. Tegelijkertijd vergroten deze veranderingen de noodzaak om te leren. Hoewel eerder onderzoek aantoont dat kwalitatieve baanonzekerheid een stressor is met een negatieve impact, is er slechts beperkt onderzoek gedaan naar de relatie met leren. In deze studie is het verband tussen kwalitatieve baanonzekerheid en informeel leren door werknemers onderzocht. Hierbij is gekeken of basisbehoeftebevrediging en psychologische veiligheid een rol kunnen spelen. De resultaten uit een survey met 199 werknemers laten zien dat kwalitatieve baanonzekerheid negatief gerelateerd is aan informeel werkplekleren. Ondermijning van de basisbehoeften aan autonomie, verbondenheid en competentie is een mediator van deze relatie. Psychologische veiligheid is positief gerelateerd aan informeel werkplekleren maar is geen moderator van de relatie tussen kwalitatieve baanonzekerheid en basisbehoeftebevrediging. Vanuit het perspectief van leren is het belangrijk dat kwalitatieve baanonzekerheid wordt vermeden en dat tegelijkertijd gevoelens van autonomie, verbondenheid en competentie worden versterkt.
